Ayano Ushiku is a consultant and Gallup-Certified Strengths Coach specializing in cross-cultural communication, organizational development, and Diversity & Inclusion (D&I). She has extensive experience in building HR departments from the ground up and fostering organizational culture within multinational organizations representing employees from 37 countries and regions. She has lived in the United States and completed a professional program in HR at Cornell University.

After graduating from Keio University with a B.A. in Law, Ayano joined a real estate company as a new graduate. When an internal business unit was spun off as an independent subsidiary, she became one of its 11 founding members and led the establishment of the HR department. Over the course of nearly a decade, she was involved in building the foundations of recruitment, training, and labor affairs, driving the development of both organizational infrastructure and company culture.

From 2021, she served as the company’s sole D&I Lead, spearheading a cultural transformation within a multinational organization comprising employees from 37 countries and regions, including the United States, Asia, Europe, the Middle East, and South America. Drawing on quantitative and qualitative analysis, she overhauled the performance evaluation system and brought company-wide training programs in-house. As a result, the employee turnover rate dropped dramatically from 30% to 9% over four years, and an exceptionally high employee engagement score of 95% was achieved.

Throughout her career, Ayano has consistently pursued the creation of environments where diverse individuals can contribute to organizational goals. While on maternity and parental leave, she lived in New York and completed a certificate in Talent Acquisition at Cornell University, deepening her knowledge of global HR standards. Her interest in cross-cultural dynamics was sparked by study abroad experiences in San Francisco, Shanghai and Jaipur.

Ayano’s mission is to go beyond merely acknowledging differences — to help organizations find common ground and unite as partners with a shared purpose within the same organization. As a Gallup-Certified Strengths Coach, she works to scientifically unlock individual strengths and transform diversity into a competitive advantage through leadership development and team building. She also holds the national qualification of Career Consultant in Japan.
