Management Separation Support

Sometimes, for the company’s future, it is necessary to separate from senior members of the management team. Japan Intercultural Consulting’s Targeted Management Separation Support Program is specifically designed to help Japanese executives in leading difficult decisions and conversations related to the termination of management-level employees and to manage the impact to the organization in a cross-cultural environment.

This process combines a deep understanding of Japanese corporate values with local market expertise, focusing on executing terminations with dignity, legal compliance, and strategic effectiveness.

(Note: Japan Intercultural Consulting team members are not attorneys, and we do not offer legal advice. Rather, we work in collaboration with your in-house or external counsel.)

Our Comprehensive Service Framework

  1. Planning and Preparation
Communication Strategy: We’ll help you develop a detailed communication plan tailored for senior-level terminations, including preparing scripts and talking points in multiple languages as needed. We will also assist in developing a detailed calendar for the announcement timing. This will also include how and when to announce the employee’s departure from the company to internal and external audiences.
Cultural Coaching: We will prepare you for difficult conversations by providing cultural coaching on local communication norms. This ensures your message maintains Japanese corporate values while meeting local transparency expectations.
Legal Compliance: In partnership with your legal and HR team, we will translate complex legal requirements into actionable guidance and develop risk mitigation strategies specific to the local jurisdiction. We’ll also help ensure that the selection criteria for the terminated positions are objective and legally defensible.
    • Benefits Consultation: We’ll assist in designing severance and transition packages in collaboration with the HR department that not only meet or exceed local minimums but also reflect Japanese corporate values. We’ll help structure these benefits to demonstrate ongoing care and maintain positive relationships with the departing employee.
  2. Execution Support
On-Site Leadership Coaching: In collaboration with the internal HR leader, we’ll provide real-time, on-site support to you in executing the termination notice. This includes offering cultural interpretation and communication coaching throughout the process to help you navigate language or cultural barriers that may arise.
    • Immediate Support: We’ll provide immediate practical support and help connect the departing employee with relevant resources.
  3. Post-Termination
Employee Transition Management: We’ll coordinate outplacement and career transition services to provide ongoing support for the terminated employee. We’ll also help you maintain a positive relationship with the departing individual to the extent possible to preserve future networking and hiring opportunities.
Remaining Team Stabilization: We’ll assist in conducting townhalls/team meetings to address concerns and rebuild confidence among the remaining employees. This includes helping you effectively communicate the company’s future vision to multicultural teams and facilitating workload redistribution discussions with cultural sensitivity.
    • Ongoing Support: We’ll monitor the morale and engagement of the remaining team. We can also help design recognition and development programs to demonstrate your commitment to the remaining staff.
Succession Support: Japan Intercultural Consulting also provides support in the process to select the successor to fill the vacated position. Please see the Executive Selection Support page on our website.
